I'm thinking Ladie would replace Fia, actually.
The bow thing is something that you can't really replace.

Fia could be replaced by Ladie, but the only thing I like about the bow are the Over Skills Lina has when using it they all look cool, my only problem with bows is the random factor when having multiple enemies in the back or front lines, while with the books the random factor is eliminated therefore resulting in Faster battles (because enemies can be defeated quicker) and I wonder what a LV3 Over Skill with a Book would look like maybe like this: Magic on one enemy 1hit -> Two Enemies 2hits (each) -> Book Throw 2hits (hits once when thrown and again when returned) -> Cast Magic on entire field with eerie looking symbol on the ground 5hits

And most of the time I used Fia for recovery (books: heal all, staffs/rods: party member with the least hp)

Soala cause she's hawt and her name sounds like koala. ^_^
And Ladie would be nice with some spear skills.
However, Mursya? Ew. I usually like the whole cat-girl thing, but... no. Besides, what weapon would she use? Claws? She has her own, and I can't see her using anything else.

Mursya could come with infinite durability claws for herself, which are her own claws, with the option of using equippable claws for different skills. Her claws would sort of work like Einherjar in that at the beginning of each chapter she gets a new, stronger one in the background to replace her weaker one. It would be Phys element.

One problem, however, is that Mursya claws would take up a space in the inventory and you probably could not throw them away. To balance that her claws would have to be pretty strong, have useful effects, or have a powerful/unique Level 3 OS.

As far as Level 2 and 1 go, I can only think of support skills. The question would be what sort of unique support skills could you give her?

Out of the Elendian girls, Ladie is the one I would like to have been playable. Though what I would most like to see is this come true. :(

That reminds me...
At the risk of getting a little off topic, I'd like to see other characters with Execution Level Skills, besides Grim Angels.
